摘要:本文基于資源保存理論,探討電子溝通壓力對員工親家庭非倫理行為的影響及其過程機制。通過對358名員工的兩時點配對數(shù)據(jù)分析表明,電子溝通壓力對員工親家庭非倫理行為有顯著的正向影響;工作-家庭沖突在電子溝通壓力對親家庭非倫理行為的正向影響中起中介作用;AI技術應用在電子溝通壓力與工作-家庭沖突之間的正向影響中起調(diào)節(jié)作用,即AI技術應用水平越高,該正向影響越強;AI技術應用在電子溝通壓力通過工作-家庭沖突影響親家庭非倫理行為的中介關系中起調(diào)節(jié)作用,即AI技術應用水平越高,該中介關系越強。本研究結(jié)論拓展了相關領域研究,為組織提供管理啟示。

Research on the Influence of Workplace Telepressure on Unethical Pro-family Behavior

Abstract:This study proposes a moderated mediation model based on conservation of resources theory to investigate the impact of workplace telepressure on unethical pro-family behavior. Results based on two-time-point data of 358 employees revealed that workplace telepressure have a significant positive effect on unethical pro-family behavior, and work-family conflict mediates the relationship between workplace telepressure and unethical pro-family behavior;AI technology application moderates the influence of workplace telepressure on work-family conflict ,such that at the high level of AI technology application, the positive effect became stronger;the mediation of work-family conflict is moderated by AI technology application such that at the high level of AI technology application, the mediation effect of work-family conflict became stronger. Implications for managerial practices and suggestions for future research are discussed.
